The best consultant takes over a team. The strongest engineer becomes technical lead. The most reliable team member is given a people management role.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>On paper, the reasoning appears sound. This person knows the business. They understand what the job demands on the ground. They have a proven track record. They grasp the operational constraints. They already command a degree of credibility.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>But managing is not simply about performing better than everyone else.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>Managing is about creating the conditions for others to succeed.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>And that difference changes everything.<\/p>\n<\/div>\n\n<div class=\"container\">\n<h2 class=\"wp-block-heading\">Individual performance is reassuring \u2014 but it is not enough<\/h2>\n<\/div>\n\n<div class=\"container\">\n<p>A high-performing expert sends very visible signals.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>They meet their objectives. They have command of their subject. They produce quality work. They solve complex problems. They naturally become a point of reference for their colleagues.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>These qualities are valuable. They reflect rigour, commitment, and genuine professional expertise.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>But they do not tell the whole story about someone&#8217;s capacity to manage.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>A team member can be excellent in execution while feeling less comfortable with delegation. They may hold themselves to very high standards yet struggle to support colleagues who are less autonomous. They may prefer to solve problems directly rather than allowing their team to learn through experience.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>This is one of the most common pitfalls in internal promotion decisions: confusing mastery of a discipline with the ability to help others develop within that discipline.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>The risk is not in promoting a competent person.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>The risk is in assigning them a role whose requirements differ fundamentally from those that made them successful in the first place.<\/p>\n<\/div>\n\n<div class=\"container\">\n<h2 class=\"wp-block-heading\">The best player is not always the best coach<\/h2>\n<\/div>\n\n<div class=\"container\">\n<p>A great player does not automatically become a great coach. They may know the game inside out, understand what high performance demands, and carry strong credibility within their team. But coaching requires a different set of capabilities: observing, transmitting, arbitrating, motivating, adapting communication, managing tension, and building collective momentum.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>In organisations, the same logic applies.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>A good manager is not defined solely by their level of expertise. They are also defined by their ability to clarify expectations, give feedback, trust their team, make decisions under uncertainty, support individual progression, and maintain a healthy working environment.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>This does not mean professional expertise is irrelevant. It can be a significant asset, particularly in technical or complex environments.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>But it becomes insufficient when used as the sole criterion for the decision.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>The right question is therefore not: &#8220;Is this person excellent at what they do?&#8221;<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>The useful question is: &#8220;Are their behaviours, motivations, and posture suited to the managerial role we are considering giving them?&#8221;<\/p>\n<\/div>\n\n<div class=\"container\">\n<h2 class=\"wp-block-heading\">What experience does not always reveal<\/h2>\n<\/div>\n\n<div class=\"container\">\n<p>Experience is reassuring precisely because it is visible.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>It can be read in a CV, in past results, in sector knowledge, in projects delivered.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>But some of the most essential dimensions of management are harder to observe.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>How does the person respond when a team member is struggling? How do they handle disagreement within the team? How do they balance short-term performance against longer-term skills development? How do they deliver difficult feedback? How do they behave when they no longer have direct control over how the work is done?<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>These situations cannot always be inferred from a professional track record.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>They require a more nuanced assessment of posture, relational style, emotional stability, adaptability, and relationship to authority.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>This is especially true when an organisation appoints a first-time manager.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>The team member&#8217;s role fundamentally changes. They can no longer succeed through personal expertise alone \u2014 they must succeed through their ability to create clarity, trust, and progression around them.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>That transition can be deeply unsettling.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>Some new managers continue to operate as senior experts. They hold on to the most important work, correct rather than build capability, step in too quickly, and maintain too tight a level of control.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>This behaviour often stems from good intentions: ensuring quality, protecting results, avoiding mistakes.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>But over time, it can limit the team&#8217;s autonomy.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>This is where behavioural assessment becomes useful.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>It allows organisations to look beyond immediate impressions and explore dimensions with stronger predictive value: relationship to others, decision-making style, stress management, motivation to develop people, capacity to cooperate, and ability to hold a clear framework.<\/p>\n<\/div>\n\n<div class=\"container\">\n<h2 class=\"wp-block-heading\">Individual performance does not automatically predict managerial success<\/h2>\n<\/div>\n\n<div class=\"container\">\n<p>A strong expert can become an excellent manager.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>But that cannot be assumed on the basis of past results alone.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>Managerial success depends on other factors: posture, relational ability, capacity to manage tension, decision-making style, motivation to help others grow, suitability for the context, and the quality of support during the transition into the role.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>The HR assumption to challenge is clear: individual performance is not sufficient to predict managerial capability.<\/p>\n<\/div>\n\n<div class=\"container\">\n<p>It provides an indication.
